Entwicklung eines individualisierten Benefitmodell
- Der zunehmende Fachkräftemangel und die dynamischen Veränderungen in der Arbeitswelt zwingen Unternehmen sich mit der Förderung ihrer Mitarbeiterbindung zu beschäftigen. Durch die individuellen Bedürfnisse der Generationen bedarf es zutreffende Maßnahmen um als attraktiver Arbeitgeber wahrgenommen zu werden. Einen Anteil daran hat das Grundgehalt welches ein Unternehmen seinen Mitarbeiter*innen auszahlt, jedoch gewinnen Zusatzleistungen auch Mitarbeiterbenefits genannt zunehmend an Bedeutung. Im Theorieteil wurde anhand einer umfassenden Literaturrecherche ein idealtheoretisches Benefitmodell entwickelt, welches aufgrund der Gesetztes Lage in Österreich zu einem rechtlich angepassten Modell überarbeitet wurde. Um das Ziel eines individuellen Modells passend für die Akkodis Austria zu erreichen, wurde eine Quantitative Umfrage durchgeführt. Diese bestätigte die Annahmen des Einflusses von Zusatzleistungen auf die Mitarbeiterbindungen und verdeutlichte die unterschiedlichen Eigenschaften der einzelnen Generationen. Darüber hinaus wurde ebenfalls deutlich, dass die Mitarbeiter*innen nicht nur persönliche Benefits befürworten, sondern auch Angebote um den Zusammenhalt und das „Wir-Gefühl“ zu stärken, erwarten. Zusätzlich konnte nachgewiesen werden, dass die Verbundenheit zu Unternehmen und Vorgesetzten die geplante Dauer im Unternehmen maßgeblich beeinflusst. Anhand der gesammelten Ergebnisse aus Theorie und Empirie wurde ein geeignetes Benefitmodell für die Akkodis Austria abgeleitet und Handlungsempfehlung zur Umsetzung des Modells und Einführung neuer Mitarbeiterbenefits übermittelt. Für die Entwicklung des Benefitmodell wurde auf Methoden aus dem Prinzip der Zwangsbeglückung und des Cafeteria-Ansatzes zurückgegriffen. Um die entstehenden Kosten bestmöglich zu nutzen, wurden die gesetzlichen Steuerfreibeträge ausgearbeitet und umsetzbare Benefit Möglichkeiten für die Akkodis Austria bestimmt. Um den Verwaltungsaufwand und die Dauer der Einführung einzugrenzen wurde eine Auswertungsmatrix erstellt. Diese diente zur Identifizierung der 10 Mitarbeiterbenefits, welche die Mitarbeiterbindung über alle Generationen im Unternehmen am stärksten fördert. Zusammenfassend lässt sich sagen, dass geeignete Mitarbeiterbenefits einen Beitrag zur Mitarbeiterbindung leisten, jedoch die Unternehmenskultur und damit verbundene Anerkennung und Wertschätzung der Mitarbeiter*innen vorhanden sein müssen.
- Due to the increasing skill shortage as well as the ever-changing workplace culture companies are challenged to not only promote but optimize employee retention. Due to the vast differences in expectations and needs of the various generations, companies need to offer individualized provisions to stand out as an appealing employer. The salary is a basic part of these provisions to increase employee loyalty. However, in the face of our present, dynamic economy additional services, known as benefits, are considered of high importance. In the first, theoretical part of this thesis a substantial literature research was acquired to develop an ideal-theoretic benefit model. Which was then adjusted in view of the national law to form a customized and juridically fitted model. To achieve the goal of developing a fitted benefit model for the Akkodis Austria a quantitative survey was conducted additionally. As expected, the results of this survey suggest a significant impact of supplementary benefits regarding the employee retention along with highlighting the diverse characteristics of the different generations. Furthermore, it was established that employees not only desire personal benefits but also want the company to use optimized offering to strengthen group identity and therefore increase solidarity. Moreover, it has been proven that a strong bond to the company itself and the superior/management affect the initially expected duration of employment. Hence a suitable benefit model was designed for the Akkodis Austria, based on the acquired outcome of the theoretical research and the empirical evidence. A recommended course of action to implement said model and consequently optimize supplementary benefits was provided. Methods and procedures from the principle “take it or leave it” as well as the Cafeteria plan were utilized to develop the benefit model. On the basis of legal tax allowance the specified possibilities for the Akkodis Austria were elaborated to optimize usage of the incidental costs. To keep administrational efforts and the time period it takes to install the changes as low as possible an evaluation matrix was constructed, which serves as a tool to identify the top 10 benefits that ensure strengthened employee retention throughout all generations. In summary, it can be stated that suitable employee benefits contribute to employee retention and loyalty. However the company culture and the associated appreciation and respect the employees receive, have to be substantially evolved.
